If you are not using your character, will he/she gain less xp?

No. It’s the same XP gain whether your hero is in your team or not.

Lots of folk aren’t using their hero right now, because team bonuses encourage non-hero teams.

Yep, same xp whether your hero is in or out. So let him run free, dancing madly upon the hilltops, singing to the wind… He’ll be just the level he should be when he comes back
